Evidence Based Police Promotion – The Science of Success

I often explain key factors of success behind achieving police promotion. Knowing the role, preparing in advance, and practice are just some examples.

Police promotion processes are changing all the time. Yet Rank Success methods on police leadership and promotion have stood the test of time.

But how does it work? How is it possible that the Rank Success approach stands out and delivers consistent results for aspiring officers for well over a decade? And what is the science behind why these materials just feel so friendly on your brain, despite the seemingly looming challenge ahead?

There’s a science to this repeated success and here’s an overview of how it works…

The Science of Success

There are four key factors behind why my various police promotion and leadership materials simply work for people. It’s not luck or hype. There’s proper, evidence-based science quietly working away in the background…

  1. Neuroplasticity
  2. Behaviours and habits
  3. Self-efficacy
  4. Motivation and mindset

By reading this blog or listening to my associated podcast, your brain is already closing your gaps and quietly increasing your confidence, without you realising it. Let’s dive into each area in turn.

1. Neuroplasticity – Wiring You Up Right

When it comes to promotion, many officers simply aren’t ‘wired up right’. Neuroplasticity is a key part of improving your brain’s wiring.

What is neuroplasticity? It’s the ability of the brain to form and reorganise synaptic connections, especially in response to learning or experience. Your brain is physically creating new neural connections and pathways.

In short, Rank Success resources help you get ‘wired up right’. The new information creates lightbulb moments. Looking at the bigger picture and your leadership within it is often a paradigm shift, compared to how officers typically prepare for promotion opportunities on their own. Further, my structured mnemonics like ENAMEL help turn chaotic thoughts into clear, conversational interview responses.

When these connections happen, it can feel like the penny just drops.

“Prior to attending the Masterclass I was very much focused on my evidence and me and didn’t really look beyond what I had in front of me. The class helped me look at the bigger picture and think more about the organisation and how my focus should be about how my experience fits into the needs of the police service. It just completely changed how I looked at everything and it was like the penny just dropped.” – PC to Sergeant candidate

These neural connections can change and reorganise throughout your life. It’s never too late to learn something new. And this neuroplasticity solidifies in its new form through reinforcement, i.e. repetition and practice. Which leads nicely on to the next theme…

2. Forming Behaviours and Habits

Your actions determine your behaviours. Those can form into habits. Incorporating practice into your daily routine helps you master new information or perspectives over time. Your new neural pathways in effect are getting strengthened through consistent practice.

For example, officers regularly comment that immersive listening to my Police Promotion and Leadership Podcast really helps. The spaced repetition you’ll get from hearing powerful ideas and new or different perspectives on your commute, dog walk, or run strengthens these neural pathways.

Like learning to drive in the Kolb competence model: You move from being a ‘learner’ to a ‘natural’. So then in contrived situations, such as police promotion board pressure, presentations or briefing exercises, your recall becomes calm and automatic. Officers say it feels like second nature after a few months of steady immersion in the premium materials.

“I used your podcasts for commuting, running, gym, whilst getting baby to sleep and any other chance I got because with young kids I didn’t have much downtime. I found these the biggest help to my learning. They gave me the background knowledge for so many topics and good advice surrounding what to research further. I wanted to pass on my praise, specifically for the podcast and the range of topics covered. I passed my board first time, externally with another force, which made it more difficult and did so feeling confident.” – Sergeant to Inspector candidate

Further, the bespoke mnemonics I provide along with deliberate rehearsal draw on proven habit-formation techniques and cognitive behavioural principles. This knowledge and experience then drives your confidence.

3. Building Self-Efficacy, Mindset

What is self-efficacy? According to Bandura’s theory of self-efficacy, this is the belief in your capacity to implement the behaviours necessary to achieve a specific outcome. Those with high self-efficacy believe they can pass the test, and so set bigger goals, persevere through challenges, and bounce back more easily from setbacks. AKA, resilience.

The opposite of self-efficacy is ‘imposter syndrome’. It involves what I call stinking thinking, for example, “I’m not a natural leader” or “I’ll freeze in interview”. Many people suffer from this to a greater or lesser extent. It’s a common and unnerving feeling.

Officers know they’re strong operationally, but often feel overwhelmed by jargon, changing rules, and the fear of ‘not knowing what they don’t know’. Many prepare in isolation, repeat the same mistakes, and lose confidence after one or two setbacks.

But you can actively reframe that familiar ‘imposter syndrome’ voice into a genuine growth mindset.

“Having had Imposter Phenomenon for 19 years of my service, your guides & podcasts were much needed “food for thought” in helping me to reframe my thinking from a “fixed” to “positive” mindset. They were the missing piece of the promotion puzzle. Thank you Steve. Passed 1st time.” – Inspector to Chief Inspector candidate

Add in Bandura’s self-efficacy, the deep, lasting belief you really can succeed and it all compounds. That sort of belief grows naturally through effective preparation, rehearsal, and positive feedback loops. And of course, I also offer encouraging, non-judgemental one to one support, giving you a trusted ally in your corner along the way.

It also helps build your growth mindset through achieving more clarity on the expectations of the role at each rank, in turn enabling you to demonstrate evidence of leadership potential, rather than just ticking CVF boxes.

The outcome? Officers walk into boards feeling empowered, authentic and ready to demonstrate real leadership knowledge, experience and behaviours. As regular readers already know, it’s not simply a case of reciting CVF language or boring buzzwords; you must truly demonstrate and evidence the expected behaviours.

“My confidence in my ability was restored. I started to share your methods & questions you’d ask with other candidates I knew were going for it. I shared how far I’d come. I’m pleased to say the others I told also passed their board. Cue the day of the board, I was confident & excited.  I walked in the room & it was like a hand grenade of nerves went off. But because I’d done the prep, my mind didn’t go completely empty. I remembered everything I’d read, studied or heard. I was able to deliver deeper answers that withstood additional probing questions from the panel. Thank you for your products & podcasts. As I go into my journey as a Sergeant, I’m going to keep listening, to keep my momentum going.”

4. The Motivation Battle

How can you maintain motivation to do all this? Being able to prepare in your own way, and at your own pace, helps significantly. The range of Rank Success materials aren’t time-limited, while offering different formats to suit different learning styles: Video, audio, and written information.

But it also helps knowing what motivates and inspires you in the first place. Your motivation can be intrinsic or extrinsic. Knowing this and how each relates to you can keep your mindset growing, your self-efficacy strong, and keep those positive habits in place.

“I passed the exam and didn’t have a clue what to do next… Your videos give focus and motivation. Your passion for Policing shines through and were a massive help throughout. I… received feedback that I had passed my Sergeant board, finishing in the top 5% of candidates. It’s been a long year, but even when I struggled to find the motivation, I still stuck on your dulcet Brummy tones. And I’m glad I did. I just want to say thank you. I really appreciate your videos and I know that a lot in my force do. I’ll be back to using Rank Success in the future. Keep up the great work and enthusiasm for what you do.” – PC to Sergeant candidate

And you might not be surprised to learn that all this motivation links with your self-efficacy.

Finding inspiration is a key factor of your motivation too. Consider this example promotion board question:

“What inspires you?”

Even other independent providers use Rank Success materials for ideas on how to improve their own offering.

“I found the range of what you offer to be excellent, I couldn’t see anything else out there that was on the same level in terms of quality, range and depth of support. Yes, I had to put the time and effort in but thanks to you I could enter the process with confidence.” – Sergeant to Inspector candidate

“I have not found anything else like it in the promotion material world. A big thank you… it massively assisted in passing my promotion process.” – Sergeant to Inspector candidate
